Liderança escolar e cultura profissional dos professores: Que relação (ões)? um estudo de caso

Abstract

RESUMO Este estudo tem como principal objectivo averiguarmos se o estilo de liderança do director influencia a cultura profissional dos professores (as suas formas de trabalho), a partir de um enquadramento teórico assente no modelo das organizações aprendentes e no âmbito da supervisão educacional. Os objectivos presentes no nosso estudo são: i) descrever a escola envolvida no estudo ao nível do contexto, estrutura e organização; características dos professores e alunos e resultados escolares; ii) identificar o estilo de liderança predominante na direcção da escola; iii) identificar o(s) tipo(s) de cultura profissional presente nos departamentos curriculares da escola e iv) levantar hipóteses sobre a relação entre o(s) estilo(s) de liderança(s), cultura profissional dos professores e os resultados escolares. O enquadramento teórico está organizado em cinco partes: i) a mudança introduzida pelo decreto-lei 75/2008 de 22 de Abril; ii) imagens organizacionais de uma organização escolar, dando ênfase à imagem da escola como organização aprendente; iii) tipos de liderança (laissez-faire, transaccional e transformacional) do director da escola e a liderança em tempos de mudança; iv) tipos de cultura profissional dos docentes e a necessidade de re-aculturar em tempos de mudança e v) supervisão educacional como processo de liderança e de re-aculturação. Dada a natureza do problema, adoptámos um paradigma de investigação interpretativo, num design de estudo de caso, com abordagem mista, recorrendo a dados qualitativos e quantitativos. Procedemos à elaboração, testagem, reformulação e aplicação de um questionário, destinado a docentes e não docentes. Foram realizadas entrevistas exploratórias para percebermos a pertinência e actualidade do nosso tema a directores e ex presidentes e ex- membros de conselhos executivos de outras escolas, assim como uma entrevista semi-estruturada ao Director da escola em estudo. Os resultados deste estudo mostram que professores, funcionários e Director da escola partilham da mesma percepção acerca da liderança do director da escola (transformacional) e ao nível da cultura profissional constatamos que a heterogeneidade da mesma é uma das características na forma de trabalhar dos docentes. O estudo revela também que a escola se encontra num processo intrínseco e extrínseco de mudança e enquadra-se numa imagem de escola aprendente. Palavras-chave: Liderança, Cultura profissional dos professores, supervisão educacional, organizações aprendentes, escola em mudança.; ABSTRACT The main objective of this study is to ascertain whether the director's leadership style influences the professional culture of teachers (their forms of work), starting from a theoretical framework based on the model of learning organizations and within the educational supervision context. The objectives of our study are: i) to describe the school involved in the study in terms of context, structure and organization, characteristics of teachers and students and school results, ii) to identify the leadership style prevalent in the school board, iii) to identify the professional culture type(s) which is(are) present in the curriculum departments of the school and iv) to set hypotheses on the relationship between style(s) of leadership(s) and professional culture of teachers and school outcomes. The theoretical framework is organized into five parts: i) the change introduced by the Law 75/2008 of April 22, ii) organizational images of a school organization, emphasizing the image of the school as a learning organization; iii) types of leadership (laissez-faire, transactional and transformational) of the school director and the leadership in changing times; iv) types of professional culture of teachers and the need to re-acculturate in times of change v) educational supervision as a process of leadership and of re-acculturation. Attending to the nature of the problem, we adopted an interpretive research paradigm, developing a case study design, with a mixed approach, using qualitative and quantitative data. We designed a questionnaire, we tested it, we redesigned it and we applied it to teachers and staff. To realize the relevance and the update of this subject, exploratory interviews were also conducted to presidents and former directors and former executive board members from other schools, as well as a semi-structured interview to the Director of the school under study. The results of this study show that teachers, staff and director of the school share the same perception of leadership of the school Director (transformational) and at the level of the professional culture we found that the work of teachers is characterized by heterogeneity. The study also reveals that the school is in an intrinsic and extrinsic process of change and matches the image of a learning school.
